My partner and I are both Captains. We typically split time, one as Captain, one as DM/Hand. All tips go into our bottom line. On a good weekend we use the tips to take our wives out for dinner.

The way we divide tips is as follows; we share with the capt and 1st crew. Second crew gets to dive for free, but if the 1st crew wants to share with 2nd crew they can (but not mandatory).
our crew and captains split all tips evenly, unless there are students on board. if it is, say, a DSD, that instructor touched them in the pool once and on the boat once. the captain has only touched them once on the boat. in this case the instructor gets 2/3 and the captain 1/3.
